ABSTRACT:
Complex organizational processes that feature paradoxical tensions require leadership to resolve the paradoxes in ways that motivate followers. Despite growing interest in paradoxical leadership, empirical research remains limited and mostly focused on the impacts of paradoxical leadership behaviors (PLB), with less attention paid to possible relevant boundary conditions. The current study drawing on the paradoxical lens, and seeks to investigate how and when PLB contributes to creative idea generation and innovative work behaviors. We propose that employees’ paradoxical mindsets and team members’ cultural homogeneity enhance the relationships between PLB and creative idea generation and thereby contribute to more innovative work behaviors. A sample of 183 team members and 37 leaders of 37 homogenous and multicultural R&D teams from a Chinese multinational organization provide support for the hypotheses, revealing insights for practice and further research.
