Title: Blessing in Disguise: A Dual-Change Model of Dynamic Composition Effects on Team Performance Trajectories

ABSTRACT:

Teams are dynamic entities experiencing both evolutionary and staffing changes over time. Drawing from the team dynamic composition and unit human capital resources (HCR) literatures, we advance an integrative theory of dynamic team composition – performance relationships. We propose that the extent to which a team better achieves situational relevance of members’ HCR and leverages their relational resources relates positively to team performance trajectories. Moreover, we theorize about the joint influence of evolutionary and staffing changes on these effects in a dual-change model. Specifically, we argue that whereas the staffing change generates an initial drop in team performance, the post-membership change performance trajectories hinge on 1) the relative HCRs of leavers and replacements, 2) the similarity of a replacement’s HCR profiles with that of the leaver; and 3) the extent to which teams reestablish their situational relevance relational resources following the change. Findings from a longitudinal experiment of 74 teams competing in a business simulation evidenced both anticipated evolutionary and staffing change relationships for situational relevance, as well as support for our replacement similarity hypothesis. Collectively, this paper advances an integrative theory of dynamic relationships between team composition and performance and demonstrates how membership change event can act as a blessing in disguise for teams via situational relevance.


SHORT BIOGRAPHY:

Semin Park is an assistant professor in the Management and Entrepreneurship department at the Tippie College of Business. Her primary area of interest is relational dynamics within and between teams, in which she has conducted applied research on multilevel models of effectiveness at the individual, team, and multiteam system levels. Her research has been published in top-tier academic journals, including the Academy of Management Review, Academy of Management Journal, Journal of Applied Psychology, and Journal of Management. Park received both a B.A. (Business Administration) and a M.S. in Organizational Behavior & Human Resource management from the Seoul National University and received a Ph.D. in Management at the University of Connecticut.
